Diverse cost drivers that are chosen for following assembling overhead cost, for example, direct work, plan hour, no of testing and no of procurement request. A large portion of expenses under this framework are delegated direct, which make chiefs to put incredible trust in administrations and items costs announced by arrangement of action based costing. Nonetheless, execution of ABC framework is perplexing yet there are numerous focal points given by such framework specific to assembling associations. It is required for Sneakers Unlimited to perceive an increasingly reasonable expense of item as there items cost are conflicting contrasted with their rivals. A progressively reasonable item cost is given the usage of ABC framework. It helps in ID of exercises that don't add to item esteem, helps in cost decrease, and genuine cost conduct nature. The executive s to control their overhead expense would practice more authority over the exercises that prompts varieties. Since, the framework would have the option to create solid item cost information, the dynamic of administrators of Sneakers Unlimited would be improved to a great extent. Race, Mobility and Hope - Literature Essay Samples
In Langston Hughesââ¬â¢ shorty story collection Ways of White Folks, gifted, upwardly mobile African Americans often meet misfortune. On a cursory read, these fatalistic narratives seem to connote a disastrous, helpless fate for African Americans. Despite their oppression, however, his main characters continue to show vibrancy and courage. In this, he simultaneously acknowledges that African Americans can be exceptional, but that, ultimately, their exceptionality cannot save them. His hope lies in the agency and talents of his charactersââ¬âthat despite these conditions, blacks continue to be creative, strong-willed and articulate. Focusing on the stories ââ¬Å"Homeâ⬠and ââ¬Å"Father and Son,â⬠this paper will discuss how Hughes uses seemingly fatalistic narratives to not only critique racism, but to give hope within these constraints. It will also briefly contrast Hughesââ¬â¢ views of social mobility with those of Zora Neale Hurston. ââ¬Å"Homeâ⬠and th e Subversive Quality of PresenceHughes does not procrastinate in portraying the reality of demise when one chooses to be an ââ¬Å"uppity nigger,â⬠(a well-dressed, educated or gifted black), coined by the white antagonists in ââ¬Å"Homeâ⬠(36). As the second story, ââ¬Å"Homeâ⬠immediately causes the reader to ââ¬Å"critique how mobility is fraught with difficulty for gifted blacksâ⬠(class discussion 1/1/07). Roy Williams returns to his home in Hopkinsville, Missouri after playing violin in nightclubs across Europe. This return is incited by an illness which Roy believes will be his death. He is also appalled by the excess of Europe juxtaposed with its devastating poverty. He concludes that conditions are ââ¬Å"rotten everywhere,â⬠and wishes to ââ¬Å"go homeâ⬠(35). After spending years in a more racially tolerant Europe, Roy consistently fails to remember how inappropriate his actions are in America: ââ¬Å"Roy had forgotten he wasnââ¬â¢t in Europe, wearing gloves and shaking hands with a white man! Damn!â⬠(36). He is so accustomed to socializing with whites that he cannot immediately assimilate into bigoted Hopkinsville. Many of the white residents made certain he would not forget his social standing in America: ââ¬Å"For the first time in half a dozen years he felt his color. He was homeâ⬠(37). In this text is a definitive critique of America in relation to Europe. Despite Europeââ¬â¢s imperfections, Roy never needed to show superfluous deference to a white or worry about harassment for dressing above his class.Royââ¬â¢s mother convinces him to play a show ââ¬Å"foââ¬â¢ de Lawdâ⬠in the Hopkinsville church (38).â⬠Although the audience consists of both blacks and whites, the whites sit in the front. As he plays, Roy takes pride in his craft and the example he becomes to his race: ââ¬Å"First time they ever had one of their own race coming home from abroad playing a violin. See them looking proud at me and music over the heads of the white folks in the first rowsâ⬠¦Ã¢â¬ (42). This passage expresses the unity Roy feels with his race despite having escaped the necessity of race unity by traveling to Europe. He recalls there is no higher school for blacks in Hopkinsville, and that his only chance for education came in the form of eloping with a minstrel show. The rarity of his situation proves how difficult it is for blacks to procure education. After the show, Roy meets and befriends Miss Reese, a white high school music teacher. Their friendship seems to prove the ability of art to transcend race lines. However, this impression is marred when Roy is accused of rape for having stopped and talked to Miss Reese on the street. His white accusers beat and hang him. Although Royââ¬â¢s lifeless, suspended body is likened to ââ¬Å"a violin for the wind to play,â⬠this is not a reflection of his passivity in life. The violin simile connotes that Hughes do es not view art as a panacea to race problems. Nor do Royââ¬â¢s agency and ability to make choices save him. But in itself, the fact that he is making choices serves as a larger redemption. One may attribute Royââ¬â¢s neglect to adjust his attitudes and dress in Missouri to naà ¯vetà ©. Perhaps it is more than naà ¯vetà ©,; perhaps it is Royââ¬â¢s deliberate obstinacy in the face of racism. He does not live in fear, he walks at night without hesitation, and he ignores the slurs directed at him. For the first time in Hopkinsville, whites and blacks alike see a black man in fine evening dress, playing a violin. Even in his timidity, Royââ¬â¢s very presence is subversive. ââ¬Å"Father and Sonâ⬠: Death and AgencyIn ââ¬Å"Father and Son,â⬠a story of the doomed relations between Bert, a spirited mulatto son, and Tom, his distant white father, Hughes enters the story with a strong authorial presence to convey the ââ¬Å"test tubeâ⬠quality of life. Bert ââ¬â¢s strained relations with his father are renewed when he arrives home from school after a six or seven year absence, determined not to bend to a white man: ââ¬Å"â⬠¦after he returned to the Big House Plantation that summer, life was never the same. From Bertââ¬â¢s very first day on the place something was broken, something went dizzy. The world began to spin, to ferment, and move into a new action. Not to be a white folksââ¬â¢ niggerââ¬âBert had come home with that idea in his headâ⬠(227-228).Bertââ¬â¢s catalytic presence creates unrest among the blacks and whites. Hughes compares Bertââ¬â¢s arrival to a potent powder which will cause the ââ¬Å"test tube of life,â⬠or the town, to boil. Bertââ¬â¢s brother and diametrical opposite, Willie, chose to stay on the plantation instead of receiving an education: ââ¬Å"Willie and the Colonel got along fine, because Willie was docile and good-natured and nigger-like, bowing and scraping and treati ng white folks like they expected to be treatedâ⬠(226). Bertââ¬â¢s mother, Cora, admonishes Bert for his haughtiness and laments that he cannot be more ââ¬Å"like Willieâ⬠(237). Bert shows his own agency by refusing his fatherââ¬â¢s commands to work on the plantation, but as punishment his father prohibits him from returning to school. Although Bert is half-white, he is still deprived of education by his father. This punishment also arises out of Tomââ¬â¢s suspicion that Bert is the cause of discontent among the blacks. His proud manner and continuous refusal to bow to the whites creates a mounting tension between father and son. This tension ends in Tom threatening to shoot Bert and Bert strangling Tom to death. Bert then chooses to take his own life rather than death by the hands of a white mob. Bert is exceptional, and the strength of his action is shown no less by his ability to be the arbiter of his own death. He usurps the pleasure of his death from t he mob and retains his dignity through suicide. The mob still lynches him, but the entertainment they can gain from his hanging is ââ¬Å"sort of stale in the endâ⬠(254). Even in death, Bert renders the whites bloodlust impotent. However, because Bertââ¬â¢s death proves anticlimactic for the mob, they also torture and hang Willie. Despite taking every measure not to agitate the whites, therefore, Willie still dies at their hands. This double-death concludes that either way one decides to be black, subservient or strident, both methods will lead to tragedy (class discussion 1/1/07). But Bertââ¬â¢s ultimate subversion comes from his presence and the ideas he implants while still livingââ¬âhis refusal to be a ââ¬Å"white folksââ¬â¢ nigger.â⬠As Hughes interjects, ââ¬Å"Once the idea comes into your head, youââ¬â¢ll never be the same againâ⬠(228).At one point, Bert is referred to disdainfully as ââ¬Å"An educated niggerâ⬠¦Ã¢â¬ This echoes the a ccusations of the verbal assault of ââ¬Å"uppty niggerâ⬠in ââ¬Å"Home.â⬠Royââ¬â¢s deviance is more subtle than Bertââ¬â¢s, but both use their education and talent to convey to their people a life beyond subservience to whites. Although both lives conclude in demise, Hughes does not intend to leave the reader discouraged. By combining the presence of gifted blacks with tragedy, Hughes successfully highlights all-encompassing social flaws, evokes empathy, and shows those who will not be spiritually inhibited by these flaws. Hughes and Hurston: Individualism vs. the Social Problem Langston Hughesââ¬â¢ unity and celebration of the blacks as a ââ¬Å"peopleâ⬠was not the all-encompassing sentiment of his contemporaries. His collective call to action was countered by the individualistic ââ¬Å"bootstrapsâ⬠methodology of Zora Neale Hurston. In her autobiography, Dust Tracks on a Road, Hurston discusses her racial epiphany: ââ¬Å"Light came to me when I realized that I did not have to consider any racial group as a wholeâ⬠¦I learned that skins were no measure of what was inside people. So none of the race clichà ©s meant anything any more. I began to laugh at both white and black who claimed special blessings on the basis of race. Therefore I saw no curse in being black, nor no extra flavor by being whiteâ⬠(Hurston 235). Dust Tracks was written in Hurstonââ¬â¢s time of success, when, through white patronage, she was afforded life essentials, fine clothes and education. Therefore, it was not beneficial for her to fault whites in the black struggle for social mobility. In Hughesââ¬â¢ realm, to claim there is ââ¬Å"no extra flavor by being whiteâ⬠is to completely ignore the social problem of bigotry. Once Hurstonââ¬â¢s white patronage disappeared, she descended back into the devastating economic conditions which are inevitable to many blacks. Working as a maid, she died poor in a welfare home (class di scussion 1/15/07). In many ways, Hurston could easily be a character in one of Hughesââ¬â¢ stories. His narratives counter Hurstonââ¬â¢s strong individualism in that they acknowledge the problem of race and the inevitability of class distinctions. Yet both Roy and Bertââ¬â¢s destabilizing presences influenced their people with an inclination to undermine white dominance. Thus, despite the seeming pessimism of Hughes message, he points, too, toward racial unity..

At the same time, cost benefit analysis would help the human resource managers to calculate on how much cost they have invested for a particular program and how much benefits the business experts are getting back (Storey 2014). As per the current business scenario of HRM initiative, it has been observed that training and development program for enhancing the managerial skill is very much cost effective. Managers would have to provide training session on different perspectives such as communication skill, decision-making skill, technological skill, professional skill and so many. Among those various segregations, the importance of technological skill and communication skill is most prominent (Purce 2014). Based on the every individual aspects of training and development sector the human resource managers have to appoint trainers individually. Therefore, behind every individual trainer the human resource managers have to appoint training kits for making the development program successful. However, the primary aspects behind which the HRM has to invest cost are as follows: Efficient trainers Training hall Physical equipments Technological equipments Electricity and other facilities On the other hand, after investing cost behind these specific aspects the organizational experts would be able to gain specific benefits. The business experts would not have to hire other IT experts for keeping a constant control over entire technological devices. As a result, the organization would be able to save money for that purpose (Buller and McEvoy 2012). On the other hand, every organization has to appoint necessary consultant for taking effective decision regarding the success of business. However, after providing training to the managers, the employers would not have to hire additional business consultant for provide effective decision towards thee further progress of business. However, after conducting an effective cost benefit analysis it can be evaluated that organizational managers would have to be educated and competent for controlling the business wings so that organization like The Iconic would not have to hire any additional business experts (Alfes et al. 2013). Th erefore, the investment for the managerial development program would be beneficial for the organization to render success of business. (Referred to appendix for cost and benefit chart) Return on investment: The return on investment is compared as the percentage that a particular business organization intends to invest in the expectation of returning either by benefits or by cash. This particular percentage is primarily been used for making an effective decision on personal finance in order to make an effective comparison between companys profitability and companys efficiency for different investments (Nickson 2013). The return on investment formula is constituted with as follows: ROI= net profit/ cost investment*100 (referred to appendix for graphical representation of ROI percentage) It can be assumed that the company has invested $50,000 for the training and development program in order to enhance the skill and competency level of business managers. However, it can be evaluated that the company like The Iconic should invest that amount of money for manager development program that would not cause a major harm in the profitability factors (Hoque 2013). In other word, the company should invest money for a specific business purpose in such a way that the organization can get their investment back in the form of benefit. However, it can be assumed that the total net profit of The Iconic is $10,000000. Therefore, as per the ROI formula, the return on invest would be: $10,000000/$50,000*100 = $20,000 After evaluating the ROI benefits, it can be evaluated that after making an investment behind managerial development program the ultimate return on investment is expected to be $20,000. Most of the business organizations before investing a certain amount of money for the development purpose tend to focus on their profitability structure first. Based on the profitability structure the organization has to decide on how much amount the organization would like to invest for the further progress of business (Jabbour et al. 2013). In case of The Iconic, the business experts are unable to invest large amount for the purpose of manager developing program due to its limited profit level of the organization. After conducting the entire business case effectively, it can be evaluated that business organizations would have to invest certain amount of money for the training and development session in such a way that the business experts can get an additional facilities and benefits from the investment (Reniers and Van Erp 2016). The Iconic in order to run their entire business process in e-commerce needs to develop their internal infrastructure based on which they can entertain the people of different geographical market equally. As a result, the organization would be able to expand their business process beyond going the regional market of Australia. However, while discussing the entire evaluation process the study has focused to make a critical evaluation based on short term and long-term criteria: Short-term evaluation process: In order to develop the skill and competency level of managers of The Iconic the human resource management should convince the managers about the values and significance of knowledge development. Convincing every single manager for conducting a training and development session is highly important (Yan and Long 2015). After involving them within the training session every manager need to check their progress time to time. The trainers should make an effective communication with the trainee so that they can express their difficulties facing at the workplace. While providing the training session on development of technological skill the business managers should have effective knowledge on the technological terms. The trainers are strictly requested to convince the managers about the important technological terms (Boadway 2016). However, interpersonal communication with the trainers and their improvement of technical skill amalgamated with practical experience is highly effective for making short-term evaluation process. On the other hand, receiving the training session is not efficient enough for the business managers in order to evaluate their skill and competency. The organizational managers are put into the practical field so that their progressive outlook can be reflected towards the business process (Mishan 2015). The organizational managers should perform in a different way if they are enough skilled and competent towards the entire business progress. While providing an effective training session the trainers are instructed to maintain the training and development session in such a way that people belonging to different geographical markers can show their positive response towards the service process of business organization. At the same time, the business employers would not have to appoint any additional informational technology expert for keeping a constant control over the technological devices (Merkhofer 2012). The skills and competency level of the managers in handling sudden technologic al barriers would be helpful for the organization to get cost benefit effect. Business Case Summary: In this specific part, the business case scenario has been discussed in detail. After the emergence of ecommerce business process The Iconic has to face innumerable difficulties. The managers in various departments such as marketing managers, financial managers, production manager and operation manager had to face immense difficulties in controlling the entire business process with the help of advanced technology (Kuklinski et al. 2012). At the same time, it is also undeniable that e-commerce business process is not restricted within a specific geographical boundary. Customers belonging to other countries as well intend to use the product and service process of The Iconic. Therefore, the managers need to develop their professional skill so that the employees can keep a constant control over supply and demand. The success of an entire service process is highly dependent on the managing skill of the manager of different divisions. However, this particular study has provided an in-depth analysis on how this organization had to face innumerable difficulties making a constant control over the entire business process (Peer, Koopmans and Verhoef 2012). The managers being not accustomed with the technology failed to handle any kind of sudden crisis happening at the workplace. In order to overcome this particular situation the human resource management has taken an effective initiative. Implementation of manager development program is the primary concern of this specific study. Before implementing the program, the primary responsibility of the HRM division was to highlight and identify the issues where the managerial development is needed. As per the business context of The Iconic, the managers need to develop their technological, decision making and communication skill primarily. In order to maintain an effective interaction with the employees of different cultures and backgrounds the organizational managers would have to develop their communication skill as well. An effective communication with the employees would help the business experts to make participative decision. As a result, the internal relation between the managers and employees would be effective. At the same time, it is also undeniable that the success of a business organization is highly de pendent on the performance of managers. The Iconic is not exceptional to that. In order to implement the training and development session in those specific sectors the human resource management has made an effective cost benefit analysis. While investing money behind training and development session the business experts have calculated that the investment would come back in terms of necessary benefits (Peer, Koopmans and Verhoef 2012). While providing the training session on technological enhancement the employers would not have to hire any addition computer analyst within the service process. One time training session would be beneficial for life tile. As a result, the organization is free from hiring an IT expert from whom The Iconic could have spent their money in every month. Therefore, the cost that has been invested for the purpose of manager development program is beneficial for the organization. This particular benefit has helped to enhance the revenue growth of the organization. Critical Reflective analysis: While summarizing the entire business case based on the HRM initiative of The Icon, I have gone through an excellent learning experience. I have come to know on how a specific business organization has to face innumerable challenges due to the lack of performance of business managers. From the case summary, I have come to know that the role of business managers is most significant in rendering the success of an organization. The business managers would have to keep a constant control over the entire success of business process. Therefore, people belonging to different geographical market show their attention in using the service process of The Iconic. While evaluating the case scenario I have come to know the value of technology in running the entire process of an organization successfully. In order to make the managers technically competent the human resource management has decided to implement manager development program. I personally believe that after the implementation of this p rogram the business managers would be able to perform well. They would operate technological devices competently. As a result, the managers can keep a constant data record over the entire performance level of employees. The internal communication between the managers and the employees become effective. Based on the business case the Human resource management has conducted an effective cost benefit analysis as well. As per the business scenario and expectation of HRM division, the business experts have to spend large amount of money behind implementing the training session. I have realized that behind investing money for any purpose the business experts have certain strategy in order to get this money back. The HRM before initiating the manager development program has conducted an effective cost benefit analysis and return on investment analysis. These two analyses have helped the HRM to evaluate on how much facilities and benefits the company is getting back due to the implementation of these two strategies. After evaluating these factors, I have come to know that the organization would not have to appoint IT experts if the managers become competent enough to handle the sudden technological crisis. Therefore, the organization would not have to invest sufficient amount of money for hiring additional experts. Reference List: Alfes, K., Shantz, A.D., Truss, C. and Soane, E.C., 2013.
